「令和の時代に"宣教師"を復活させる必要がある。」

今回はクラゲさんが、JTC側にとって必要な人材を吟味した回です。世間ではダイバーシティとか言っていますが、やっぱりJTCの伝統的な文化を再生産したいと思っているベテランも多いはず。今回は体制側に立って検討してみました。ぜひお楽しみに!
きっかけは、2年目の若手社員の長期有給申請。会社のルール上は何も問題ない。でも課長と係長が「承認するけど、どうする?」と囁き合っている——それをポーカーフェイスで聞き流したクラゲが、そこに見たものは「JTC文化の断層」でした。
休まないことが美徳。未承認でも予定が入っていれば来ないのが現実。ルールと文化の乖離が、静かに、しかし確実に組織の中で起きている。
ではJTC側は何をすべきか。クラゲが提唱するのが**「JTC宣教師」**という役割です。
かつての宣教師が先住民に教義を伝えたように、JTC文化を新入社員に布教していく人材が組織には必要だ——という、大きな声では言えない逆張りの主張です。
でもここに難しさがある。文化が「暗黙知」として機能している限り、なぜそのルールが存在するのかを誰も説明できない。説明できないものは伝わらない。「排斥」で従わせるとコアな同調者と強硬な離反者の両極端が生まれる。若手は「言っても無駄」と諦め、ベテランは「今の若い子は」とイラつく——この対立は、星の数ほど繰り返されてきた。
良い宣教師がやることはシンプルです。文化を言語化して、ロールモデルを見せて、小さなコミットメントを積み重ねる。「なぜ出回しをするのか」「なぜこのプロセスを踏むのか」——背景と気持ちをちゃんと伝えることで、相手の中にJTC文化を見る「目」を育てていく。
そして共通の困りごとを一緒に乗り越えることで仲間意識を醸成する。部署間の対立もうまく使えば、チームの結束を生む。
共存か、同化か——そして今のJTCの実態は「サラダうどん」です。
表面には多様性という名のカラフルなトッピングが乗っているが、下はうどん。構造はJTCのまま。それを認めた上で布教するか、本当にサラダボールを目指すか——どちらにせよ、うやむやのまま進めると何も変わらない。
この回、課長の宣教師能力が低いと感じたことがきっかけで生まれました。

A second-year employee applied for an extended holiday leave. Company policy: perfectly fine. The manager's reaction — overheard by Kurage while pretending to work overtime — was: "I'll approve it, but... should we say something?"
This is the gap at the heart of Japan's traditional large companies (JTC): official rules say one thing; cultural expectations say another.
Kurage's take: what JTC organizations actually need is a "missionary" — someone skilled at converting new employees to the JTC way of life, not through pressure, but through explanation. Why do decisions get run up the chain? Why do certain meetings exist? The culture is full of unwritten rules that nobody can actually articulate. When you can't explain it, you can't pass it on. When you try to enforce it without explaining it, you get two extremes: converts and rebels.
The effective missionary does three things: verbalize the culture, show role models, and accumulate small commitments that gradually bring people into alignment.
The current state of JTC culture? "Salad udon." Colorful vegetables on top (diversity, new employees, fresh perspectives) — on a base of udon that hasn't changed at all. Whether that's good or bad depends on whether you call it fusion or compromise.
